01 The table

Base salary by title, January 1, 2025.

Annual base salary as of January 1, 2025. PwC Law Firm Services, 2025 Senior Administrative Leaders Compensation and Staffing Report, sample issued June 2025. Comparison group: AmLaw 100 xNYC, 45 member firms, which excludes New York City. PwC’s column headings are first quartile, median, and third quartile. In this report the first-quartile figure is the higher cut and the third-quartile figure is the lower cut. Every money cell carries the year 2025. The double-dagger in the source means fewer than 75 percent of the 45 firms reported that title. Every row below carries that mark.
Title Firms reporting Higher cut (2025) Median (2025) Lower cut (2025)
Director of business development 30 $326,664 (2025) $282,800 (2025) $235,800 (2025)
Director of marketing 22 $288,130 (2025) $262,625 (2025) $235,475 (2025)
Chief business development officer 13 $630,001 (2025) $500,000 (2025) $470,000 (2025)
Chief marketing officer 24 $687,500 (2025) $566,851 (2025) $480,288 (2025)
Bonus awarded for the year ending 2024, same PwC sample and the same 45-firm group. These are awarded dollars, not a target percentage in an offer letter. Every money cell carries the year 2024. Respondent counts differ from the base table where a firm reported base and not bonus, or the reverse.
Title Firms reporting Higher cut (2024) Median (2024) Lower cut (2024)
Director of business development 29 $50,669 (2024) $32,692 (2024) $22,066 (2024)
Director of marketing 21 $46,111 (2024) $32,000 (2024) $18,471 (2024)
Chief business development officer 13 $260,000 (2024) $160,000 (2024) $130,000 (2024)
Chief marketing officer 22 $168,750 (2024) $125,000 (2024) $83,875 (2024)

PwC’s instructions for that survey define the director of business development as the person who supports and executes marketing and business development programs for assigned practices, offices, and industries, including existing client relationships and new clients. That is a practice or office seat. It is not the chief row. Adding the director’s two medians produces $315,492. That sum is not a median of total cash. Medians do not add, and the base count is 30 while the bonus count is 29.

The bonus in the PwC table is the bonus awarded for 2024, not the target printed in the offer letter.
On the bonus column
02 Bonus against base

Awarded bonus is a small share of director base, and a large share of the chief’s.

Each ratio below divides the 2024 median bonus by the January 1, 2025 median base. PwC did not publish the ratio. Respondent counts are not identical on every row.

11.6%

Director of business development. Median bonus of $32,692 for 2024 divided by median base of $282,800 as of January 1, 2025. Base responses: 30. Bonus responses: 29.

The director rows are 11.6 percent and 12.2 percent of median base. The chief business development officer row is 32 percent, and both of that row’s counts are 13. Adding the chief’s two medians produces $660,000, which is still not a median of total cash.

03 Against the federal wage

The law-firm seat sits above the marketing-manager median, and below the top tenth.

The Bureau of Labor Statistics does not publish a law-firm business development director wage. The nearest occupation is marketing managers.

Annual wages, United States. Marketing-manager percentiles are May 2025. The law-firm marker is the PwC median base for a director of business development as of January 1, 2025, Am Law 100 outside New York.

Marketing managers, lowest 10 percent

May 2025. BLS states the lowest 10 percent earned less than $90,260.

BLS Occupational Outlook Handbook, May 2025

The $282,800 median base is $116,010 above the May 2025 marketing-manager median of $166,790, and $10,810 below the wage the Bureau of Labor Statistics describes as more than the highest 10 percent. Inside professional, scientific, and technical services, the May 2025 marketing-manager median was $170,050. The law-firm director median base is $112,750 above that sector median. Law offices are inside the sector. The sector wage is still not a director-of-business-development row.

A compensation partner who anchors the offer to $166,790 is pricing a national occupation, not the seat. A candidate who anchors a demand to the chief row of $500,000 is pricing a different title. The director band that PwC actually printed runs from $235,800 to $326,664 at the cuts, with the median at $282,800, all as of January 1, 2025, and all outside New York City.

A national marketing-manager median is not a law-firm business development director salary.

04 Title and remit

Director of business development, or chief business development officer.

The pay step between the two titles is larger than the step between a business development director and a marketing director.

Director
  • Assigned practices, offices, or industries
  • Existing clients and new clients for that book
  • Median base $282,800 on January 1, 2025
  • Median bonus awarded $32,692 for 2024
Chief
  • Firmwide business development seat
  • Separate PwC row from the director
  • Median base $500,000 on January 1, 2025
  • Median bonus awarded $160,000 for 2024

On the director row, business development paid a higher median base than marketing: $282,800 against $262,625, a gap of $20,175, both as of January 1, 2025. The awarded-bonus medians were close, $32,692 against $32,000 for 2024. At chief, the order reverses. The chief marketing officer median base was $566,851 (24 firms) and the chief business development officer median base was $500,000 (13 firms). The chief business development officer’s median bonus, $160,000, was higher than the chief marketing officer’s $125,000.

Same June 2025 PwC sample. Scope is the distinction that moves the band. Dollar cells repeat the medians already in the first tables so the two titles can be read on one row.

Thirty of the 45 firms reported a director of business development. Thirteen reported a chief business development officer. The bars below turn those counts, and the marketing counts, into a share of the same 45-firm group. A firm that does not have the chief seat, and posts the director title for a firmwide job, will be read against the wrong row. The search has to name the reporting line before it names the band.

Share of the 45-firm AmLaw 100 group outside New York that reported each title in the June 2025 PwC sample. Each share is the respondent count divided by 45. PwC did not publish these percentages. Every title was reported by fewer than 75 percent of the group.

05 The package

Base, an awarded bonus, and benefits. Not equity.

A law-firm director is an employee of a partnership. The variable piece in the PwC table is the bonus that was paid, not a stock grant.

CoordinatorChief

  1. Manager Runs a plan for one practice or one office. Pay sits under the director band.
  2. Director Owns programs for assigned practices, offices, or industries. That seat is the salary in the first table.
  3. Chief Firmwide seat. Separate base and a much larger awarded bonus in the same survey.

The person reading an offer should separate three lines. The base is the January 1 number. The target bonus is a percentage the letter promises if the firm and the person hit the plan. The awarded bonus is what PwC recorded for 2024, after the year was over. For the director, that awarded median was $32,692 on a $282,800 median base. A letter that says “20 percent target” is offering a different instrument from the $32,692 that was paid.

The firm reading the same letter should price the year-one total it will actually fund: base, the bonus it expects to pay, and benefits. It should not price a chief package for a director remit, and it should not price a director package for a chief remit. The business development director search is the brief for either title, once the title matches the reporting line.

06 The firm that pays

2025 gave firms profit, rate, and a hiring bill at the same time.

None of these rates is a salary. They are the year the compensation committee was sitting in when it set a 2026 director band.

Growth rates for 2025 at the average law firm in the Thomson Reuters Institute and Georgetown Law market report, except the profits-per-lawyer figure, which is Am Law 100 since 2019. Published January 7, 2026.

Thomson Reuters Institute and Georgetown Law, 2026 Report on the State of the US Legal Market, and the Thomson Reuters press release of January 7, 2026.

The average law firm in that report grew profit 13 percent in 2025, and worked rates grew 7.3 percent. Demand grew 2.5 percent for the year and reached 4.4 percent in July 2025. Direct spending on lawyer compensation rose 8.2 percent, and the press release describes that rise as broad-based across levels, not a rainmaker exception. Technology investment rose 9.7 percent. The same report says 90 percent of legal dollars still move through hourly billing.

That is the budget argument for the seat, and the constraint on it. Hourly billing means the director is not paid like a product marketer with a revenue share. BTI’s executive summary, from 121 surveys and interviews with first chairs of marketing and business development, marketing directors, and directors of business development, fielded from November 13 to December 22, 2024, says only 1 in 5 firms had a dedicated digital marketer, and that Am Law 200 firms were spending a smaller share of revenue on marketing and business development than before the pandemic. The Am Law 30 was the only group BTI described as increasing attorney support. A director offer in 2026 is being written into a function whose share of revenue has been under pressure outside that top group.

What cleared, and what never reached a shortlist.

PwC describes the employed population. A search prices the offer a partnership will sign. The two books are not the same.

From January 2023 through September 2026, Sartori opened 22 retained searches for a business development director or a chief business development officer. 14 were United States director seats, 6 were United Kingdom director or head-of seats, and 2 were United States chief seats. 5 of the 22 were paused before a shortlist because the partnership had not agreed one reporting line. 17 reached a shortlist, in a median of 27 days. 15 had an accepted offer by September 30, 2026, in a median of 13 weeks from the brief. 2 were still open on that date. The 400+ placements since 2017 (230+ in-house) are a different book. They are not these searches.

Across the 5 accepted United Kingdom offers, 4 set a target bonus of 20 percent. The fifth used a fixed bonus of £25,000. The one accepted chief offer carried a target bonus of 30 percent on the $485,000 base, at an Am Law 100 firm outside New York.

On 8 of the 9 United States director acceptances where the prior base was known, the new base was a median 8 percent above that prior base. The ninth was a first law-firm director role and had no comparable prior base. Of the 17 searches that reached a shortlist, 10 reported to a chief marketing or business development officer, 4 reported to the managing partner or chief operating officer, and 3 reported to a practice leader.

One matter inside the Am Law 50 director count: an Am Law 50 firm in Washington hired a business development director for its regulatory practices at a base of $295,000 and a target bonus of 20 percent ($59,000). The shortlist was out on day 26. The offer was accepted in week 12. That base sits inside PwC’s January 1, 2025 director cuts of $235,800 to $326,664 and below the $315,000 median of the 3 Am Law 50 director offers on this desk.

The shortlist had directors who had sat with practice chairs. We agreed one reporting line, and the regulatory hire accepted in twelve weeks.
