Finance and banking lateral partner recruiting

A practice-specific search for the firm that is hiring. The question is which book moves, which lender and borrower conflicts block it, and which covenant the start date has to survive.

Brief a finance partner search For partners exploring a move
01 The brief

The practice, not the generic lateral.

Sartori & Partners runs retained searches for law firms hiring a banking and finance partner. This page is that brief. The method that applies to every practice — market map, portability, the lateral partner questionnaire, conflicts, integration — stays on lateral partner recruiting and is not repeated here.

What changes in this practice is the shape of the book and the shape of the conflict. A finance partner's revenue is a stream of facilities, refinancings and acquisition loans, often instructed by a bank or credit fund that has a panel and a relationship banker who will not move. The USD median reported in our interviews is ~USD 2.5 million, on 34 conversations, inside a corpus of 2,600+ partner conversations. The range on that cell is USD 0.1 million to USD 35 million. A guarantee written on the top of that range, without a client-by-client portability read, is the bet that fails.

Demand is measurable and uneven. Pirical recorded 136 banking and finance partner joins at Am Law 200 firms in the first quarter of 2026, behind litigation at 388 and corporate at 217 (Pirical, May 1, 2026). On SurePoint's census of 13,460 Am Law 200 laterals in 2025, banking was among the fastest-growing primary practices, at 29 percent, and partner-title growth in banking was 16 percent. NALP's reporting offices recorded 787 partner laterals in 2025, up 17.8 percent (NALP, May 2026). These are three different clocks: a quarter, a census year and a survey year. They should not be added together.

02 Demand in 2026

The partner market is moving. Read the right column.

Partner joins, reported books and portability are separate series. A hiring committee that blends them will brief the wrong partner.

Sartori portability dataset

Pirical's Q1 2026 table counts partner-title joins at Am Law 200 firms in one quarter. It is not a full-year total and not a ranking of which firms will hire next. SurePoint's 2025 census puts banking at 29 percent primary growth and 16 percent partner-title growth, alongside intellectual property at 18 percent as the strongest partner-title growth. Above the Law's May 6, 2026 report of the Passle survey of 100 managing partners and business-development leads is the counterweight: 30–38 percent of lateral partners leave within five years. A practice that is hiring fast is also a practice where the underwriting matters most.

03 Who hires

Four platforms. The brief is the gap, not a city.

We do not publish a ranking of firms. The hiring pattern is which product the partnership cannot currently staff, and whether the clients who would use it are already in the building.

01

Lender-side platforms

Groups whose clients are banks, direct lenders and credit funds, and who are missing a product: leveraged finance, asset-based lending, real estate finance or a regulatory capital desk.

02

Borrower-side and sponsor-facing groups

Firms that act for sponsors and corporates on the equity side and lose the financing because nobody in the partnership originates on the credit side.

03

A first finance bench

Corporate-led firms whose M&A clients already ask for the acquisition financing, and whose finance work is referred out one deal at a time.

04

Cross-border desks

London, Milan and Gulf offices where the facility is English or New York law and the borrower sits elsewhere. The GBP book is a different number from the USD book.

Finance is the practice where a firm most often hires to stop losing a mandate rather than to open one. A corporate group that refers the acquisition financing out is paying a cost it can see on every deal. A borrower-side group that cannot face a bank client is barred from a whole category of work. Both are gap briefs, and both resolve only when the hire is a partner who originates, not one who inherits.

NALP's May 2026 bulletin, on calendar-year 2025 hiring reported by 305 offices (3,535 lateral lawyers, of whom 787 were partners, 22.3 percent), puts the increase in lateral partner hiring at 88.7 percent inside firms of 250 or fewer lawyers, against 17.8 percent for partner laterals overall. The buyer is as often a smaller platform filling a defined gap as it is a large finance group adding a name. The finance seat on the company side, a different product, sits under general counsel search.

A lift-out is a different underwrite from a single partner. Shared clients, a common conflicts profile and the associates who run the closing checklists have to be mapped before anyone is approached. That unit-level read is part of the general method on lateral partner recruiting; the group mandate is team lift-out recruiting. What is specific here is the conflict geometry: a lender-side group and a borrower-side group do not travel as one team onto a platform that already acts for the other side.

04 The reported book

~USD 2.5 million is the median. It is not the guarantee.

Banded figures from partner interviews. Currencies are not converted. No individual or firm is identifiable from the cell.

The practice table is published in full on partner book of business by practice. The rows a finance chair needs are these. They are what partners report in active lateral conversations, not firm-audited collections.

Banking & Finance books in the Sartori partner interview corpus (2,600+ conversations). Medians are band midpoints. Portability percentages use assessed conversations only.
Cut n What was reported
USD book 34 Range USD 0.1 million to USD 35 million. Median ~USD 2.5 million.
GBP book 15 Range GBP 0.5 million to GBP 5.5 million. Median ~GBP 2.5 million.
Portability, assessed 88 Highly portable 43 percent. Partial 38 percent. Low 14 percent. Institutional 6 percent.
Corporate/M&A, USD, for scale 76 Median about USD 2.1–2.2 million. The cross-practice anchor, below this practice.
Capital Markets, USD, for contrast 24 Median about USD 2.75 million. A neighboring book, not the same hire.

Forty-three percent highly portable is the operating fact, and it is better than most practices. Insurance is the only row we publish above it, at 52 percent on 23 assessed conversations. It is also not the whole picture. Nearly four in ten finance books are only partly portable and one in five is low or institutional. A book of USD 2.5 million built on a bank that instructs the lawyer is a different asset from the same revenue built on a panel slot the firm will keep.

The range is the warning. USD 0.1 million to USD 35 million inside one practice label means the median describes almost no individual partner. A finance book is often a handful of sponsor relationships and one or two credit funds, so a single departure of a relationship banker can move the number by half. The GBP cell is tighter, GBP 0.5 million to GBP 5.5 million on 15 conversations, with the same ~2.5 million median. Do not convert one into the other and call them the same partner. A London finance partner and a New York finance partner are two different reads of the same label.

05 Guarantees

Underwrite the fraction that can arrive.

The guarantee is a credit decision. The inputs are trailing originations, the portable share, and the cost of being wrong. The headline book is not an input.

Above the Law, on May 6, 2026, reported a Passle survey of 100 managing partners and business-development leads at the top 200 US firms and the top 100 UK firms. The article says that survey cites Decipher Investigative Intelligence for two findings: 30–38 percent of lateral partners leave within five years, and 100 percent of the firms in that research reported struggling to transfer the incoming book. The same article, separately, puts the cost of a failed lateral at 200–400 percent of that lawyer's annual compensation once recruiter fees, guarantees and replacement costs are counted. Finance is exposed to that struggle because the client is often a bank or fund with a panel, a relationship banker and a procurement process.

The evidence we ask the candidate to put on the lateral partner questionnaire is three to five years of originations, collections, realization, rates and hours — the same instrument described on lateral partner recruiting. For this practice the questionnaire has to separate four things the headline ~USD 2.5 million median blends together.

  • Origination the partner controls, as against credit shared with a relationship partner who is not moving.
  • Lender-side mandates as against borrower-side mandates. A firm that already acts for the banks cannot monetize the borrowers, and the reverse.
  • Repeat facilities and refinancings, which follow the lawyer, as against one-off deal tickets, which follow the deal.
  • Work that survives the new rate card. A book built at one rate does not automatically rebill at another.

A defensible guarantee is a share of the evidenced, portable collections, for a stated period, with the clawback written before anyone resigns. We do not publish a universal percentage of book or a universal guarantee length, because the portable share is the variable: 43 percent of assessed books were highly portable and 38 percent were only partial (n=88). Two offers at the same headline can be different credits. The search fee is separate from the guarantee. Partner mandates are retained. The fee is 25–30 percent of the hire's total first-year compensation, and the retainer is 30 percent of that fee, paid at engagement.

Integration is part of the credit, not a courtesy. The Passle research reported by Above the Law found that, among firms satisfied with their growth, 61 percent named internal and external networking as the indicator of effective lateral integration. A finance partner who never meets the corporate, real estate and restructuring partners will not turn one facility into the next acquisition financing. The first-hundred-days mechanics live on the general partner page.

06 Covenants and conflicts

A US non-compete is the wrong instrument. The deed still matters.

Model Rule 5.6 closes one door. Notice, fiduciary duty and conflicts are the doors that still shut a start date.

ABA Model Rule 5.6(a) says a lawyer shall not participate in offering or making a partnership or similar agreement that restricts the right to practice after the relationship ends, except an agreement concerning benefits upon retirement. Comment [1] states the reason: the restriction limits both the lawyer's autonomy and the client's freedom to choose. ABA Formal Opinion 06-444, issued September 13, 2006, applies that text to the clauses firms actually draft. A covenant that bars practice for a period, or inside a geography, is impermissible even when it is narrow. A forfeiture of benefits the lawyer has already earned, triggered because the lawyer competes, is generally impermissible. The retirement exception is construed strictly.

That is the US rule. It is why a hiring committee cannot "protect" a finance lateral with a non-compete, and why a candidate's existing partnership agreement generally cannot stop the move by forbidding practice. What the agreement can still do is set notice, require a handover, and remind the partner of fiduciary duties that run until withdrawal is effective. Client files, matter lists and confidential pricing do not become free to circulate on the day the partner decides to leave. We read those clauses before a start date is put in a letter. The general sequence — resignation, what may be said to clients, garden leave where it is paid and lawful — is on lateral partner recruiting.

England and Wales are not a footnote to Rule 5.6. The rule does not govern an English solicitor. Partnership and LLP deeds there are contracts. In Bridge v Deacons [1984] AC 705, the Privy Council upheld a five-year covenant in a Hong Kong solicitors' partnership that restrained a departing partner from acting for clients of the firm. A London finance partner may be on notice, on garden leave, and under a client restriction an American partnership agreement could not impose. The candidate produces the deed. We flag what delays the book. We do not guess a notice period the document has not stated.

Conflicts clear fewer finance laterals than the economic model does. The usual blocks are structural. A partner known for borrowers will sit opposite the firm's bank clients on the next facility. A leveraged finance partner will meet a sponsor who is already a client on the other side of a financing. Describing a matter as "a bank lender in a leveraged acquisition" is enough for a first conflicts pass. Naming the client in a recruiter's note is how privilege and the search both fail. Where the book is only 43 percent highly portable to begin with, a conflict that knocks out the largest relationship can remove the only reason to write the guarantee.

07 How a move actually runs

Retained, confidential, sequenced.

The order of work is the same as on every partner mandate. What is specific to finance is what is tested first.

Partner mandates run retained, at a median 11 weeks from launch to accepted offer, with a shortlist in 24 days. The search starts with the gap, not the list: which product is the partnership losing, and which clients would use it inside the building. The candidate pool is mapped before any approach, because a visible canvass is itself a market signal in a practice where lender clients talk to each other.

Portability is tested client by client, personal loyalty against the panel, before a number is celebrated. Conflicts are surfaced through the firm's own process on a general description. The deed is read before the start date. Associate depth under the partner is a separate retained search — associate recruiting — and is not priced into the ~USD 2.5 million median.

The same order applies when the partner is moving between markets. A New York leveraged finance partner moving to a London desk, or a London real estate finance partner moving onto a US platform, each start with the deed, the conflicts and the currency of the book. Partners weighing the move from the other side of the table use the partner candidate page. The firm briefs the search. Those are different conversations, and they are not run in the same document.

What practice heads ask before they brief a finance partner

What does a finance and banking lateral partner recruiter do?

A finance and banking lateral partner recruiter runs a retained search for a law firm hiring a lending, leveraged finance, real estate finance or regulatory finance partner, and underwrites the book before the guarantee is written. The generic method — brief, portability, the lateral partner questionnaire, conflicts, integration — is on lateral partner recruiting. This page is the practice cut: who is hiring, what book these partners report, and which covenants bind. Across 2,600+ partner conversations, 34 Banking & Finance partners reported a USD book with a median of ~USD 2.5 million.

Which law firms hire banking and finance partners?

Four kinds of platform, described by what they are missing, not by a logo. Lender-side groups adding a product. Borrower- and sponsor-facing groups that lose the financing to a firm with a credit partner. Corporate-led firms opening a first finance bench. And cross-border desks in London and the Gulf. Pirical counted 136 banking and finance partner joins at Am Law 200 firms in Q1 2026, a quarter and not a year. NALP's May 2026 bulletin, covering calendar 2025, recorded 787 partner laterals across 305 offices. A finance brief is a product brief, not a city brief.

What book of business does a banking and finance partner typically report?

In our interview corpus the USD median for Banking & Finance is ~USD 2.5 million (n=34), inside a range of USD 0.1 million to USD 35 million. The GBP cell is ~GBP 2.5 million (n=15), range GBP 0.5 million to GBP 5.5 million. Portability, assessed on 88 conversations, is 43 percent highly portable, 38 percent partially portable, 14 percent low and 6 percent institutional. The full table is on partner book of business by practice. These are reported books in lateral conversations, not audited collections.

How should we size a compensation guarantee?

Size it to the portable fraction, evidenced over three to five years of originations on the lateral partner questionnaire, not to the headline. Only 43 percent of assessed finance books were highly portable, and 38 percent were only partly portable. Above the Law reported on May 6, 2026 that a Passle survey cites Decipher Investigative Intelligence for 30–38 percent of lateral partners leaving within five years, and puts the cost of a failed lateral at 200–400 percent of annual compensation. A guarantee written on the top of a USD 0.1 million to USD 35 million range is how that cost shows up.

Can we enforce a non-compete against a departing finance partner?

In the United States, generally no. ABA Model Rule 5.6(a) bars a partnership agreement that restricts the right to practice after departure, except an agreement about retirement benefits. ABA Formal Opinion 06-444 (September 13, 2006) reads that exception narrowly: a time-limited or geographic non-compete is still impermissible, and forfeiting benefits already earned because the lawyer competes is generally impermissible. The constraints that do bind are conflicts, notice, and fiduciary duty while the lawyer is still a partner. English and Welsh deeds are different. In Bridge v Deacons [1984] AC 705 the Privy Council upheld a five-year covenant restraining a departing solicitor-partner from acting for clients of the firm. Read the deed that actually governs the candidate.

How is this different from a general lateral partner search?

The general search, on lateral partner recruiting, is the underwriting method for any practice. This search is only banking and finance: a median book of ~USD 2.5 million against the corporate anchor of USD 2.1–2.2 million, a portability mix that is the second-highest we publish after insurance, a range wide enough that a headline says little, and conflicts that run lender against borrower. The market read is in legal hiring in 2026: the hottest practice areas and lateral partner hiring statistics 2026.

A brief, not a commitment

Tell us the gap. We will tell you which book can fill it.

Brief the product you cannot staff — leveraged finance, real estate finance, direct lending, regulatory capital, a first finance desk. We map that field, read the book against your conflicts, and read the deed before a start date is written. Retained.
