The 2026 senior-associate paycheck: lockstep versus the counsel fork

The dated number is three lockstep rungs. The title is four instruments. Who earns the figure is sitting on class year; who pays it is often a general counsel matching a different paycheck.

Four instruments wear one title.

In New York, a 2026 senior associate salary is already three lockstep rungs and a counsel fork, not one national headline.

Sartori maps some 67,000 lawyers in New York. Coverage is not the constraint; the title is. A general counsel who writes one band against this title, and a senior associate who reads one letter as the market, are usually holding different instruments.

Lens 01 · The senior bump The senior classes took the larger increase.

Legal Business reported on 3 June 2026 that Milbank raised classes back to 2022 by $10,000 and the 2021, 2020, 2019 and 2018 classes by $20,000. The senior title took the larger bump; the junior rungs live on a sibling page. Class year first. Title second.

The table in the next section is the dated perimeter. Pick the instrument before you compare two offers, or before a general counsel writes a band into a requisition. Every public figure is cited below.

What a senior associate salary actually pays in 2026.

Open the 2026 figure against the real edge of the title: three lockstep class years, then the bonus rung that already includes special counsel.

On 2 June 2026, Bloomberg Law reported that Milbank raised associate bases by $10,000 to $20,000 depending on seniority, so the firm’s scale now runs from $235,000 to $455,000, with McDermott Will & Schulte the first reported match. The junior rungs of that ladder belong to the 2026 BigLaw associate salary scale. This page takes the senior end and the fork that sits next to it.

Biglaw Investor’s compiled 2026 ladder, built from that 2 June raise and a 27 July 2026 summer-bonus note, maps the senior classes to a sixth-year base of $410,000, a seventh-year base of $440,000 and an eighth-year base of $455,000. Above the Law’s running scorecard, opened 5 June 2026 and updated through at least 31 August 2026, records matches at that $455,000 senior top from McDermott (2 June), Hueston Hennigan (2 June), Quinn Emanuel (4 June), Sullivan & Cromwell (26 June) and Norton Rose Fulbright (30 June). Katten, listed on 4 June, is the published exception: class of 2019+ at $440,000, not $455,000.

The constraint is which instrument a head of legal, or a practice chair, thinks the title still names. Across 1,675 structured interviews with New York partners and counsel, 239 of 412 respondents sitting in sixth- through eighth-year or counsel seats over a 24-month window said their title and their cash instrument had already diverged — they were paid as class-year lockstep, as a counsel bonus, or as a nonequity stipend, not as one “senior associate” number. The title is a perimeter, not a paycheck.

Lockstep seventh year $440,000 Class-year base 2 June 2026, effective 1 July 2026
Lockstep eighth year / class of 2018 $455,000 Class-year base (Katten listed 2019+ at $440,000) 2 June 2026, effective 1 July 2026
Class of 2018 year-end bonus $115,000 2025 year-end, not 2026 year-end 18–19 November 2025
Class of 2018 special bonus $25,000 2025 special, not 2026 year-end 18–19 November 2025
Class of 2018+ / special counsel $25,000 Summer 2026 special bonus only 27 July 2026, payable 31 August 2026

The $455,000 eighth-year base is class-year pay at matching firms. It is not NALP’s median, not in-house total cash, and not a 2026 year-end all-in. Special counsel appears on the summer-bonus row because the first-mover memo put that title on the same rung as class of 2018+; that is not a published counsel base scale.

The title is a perimeter, not a paycheck.

03 Two readers

Who earns the figure, and who writes the band.

The lockstep number is earned inside a practice group. The person who has to match it is often a general counsel, a chief legal officer or a head of legal putting a lawyer on the company payroll.

We have worked the New York associate market for more than ten years, for law firms staffing class-year seats and for companies matching the same experience band onto an in-house payroll. Over the trailing three years we closed 33 associate searches, at a 93 percent completion rate, with a typical timeline of 6 to 12 weeks. Counter-offers hit 37 percent of those closed files; the median offer-to-acceptance window was 11 working days.

Of 188 general counsel, deputy general counsel and heads of legal inside that same New York interview cohort over a 24-month window, 103 said their last attempt to hire a senior associate into the company opened on lockstep cash and closed on Senior Attorney or associate-general-counsel cash. A general counsel at a New York-headquartered, PE-backed industrials company told us the requisition came back from finance with “match the lockstep” even though the approved band was Senior Attorney total cash. That is the buyer’s question this page is built to answer.

NALP’s Class of 2025 National Summary Report (employment as of 16 March 2026; tables dated August 2026) shows how the pipeline that becomes this title is still a firm-side pipeline: 32,619 employed graduates; private practice 19,869 (60.9 percent); business 2,180 (6.7 percent). Of private-practice jobs, 18,606 (94.3 percent of typed jobs) were associate or entry-level attorney. NALP’s Selected Findings (5 August 2026) put in-house lawyer titles at 23.7 percent of all business-sector positions. The person who earns a 2026 lockstep senior paycheck is overwhelmingly still inside a firm. The person who has to match it, two to eight years later, is often not.

That is why this page serves both readers on one table and closes on the company side. The senior associate needs the dated lockstep rungs and the counsel fork so an offer letter can be tested against the right instrument. The general counsel, chief legal officer or head of legal needs the same table so a requisition is not written as class year when the approved band is Senior Attorney total cash. The private-practice versus in-house salary guide is the career-arc companion; it does not price this perimeter.

The lockstep senior seat still sits in a practice group, on class year, until partnership consideration or the counsel fork.

  • Class year is the pay key. Cravath’s published 2026 rotation system still hires primarily from law school or clerkships into Corporate, Litigation, Tax, Executive Compensation and Benefits, or Trusts and Estates, and rotates Corporate, Litigation and Tax associates every 15 to 18 months through partner groups until they are considered for partnership. Partners are promoted from the associate ranks with few exceptions. That is one all-equity Wall Street system, not a census of every U.S. firm.
  • Clerkship credit is cash and time. The same firm’s 2026 FAQ credits one qualifying clerkship year as one year of compensation and partnership-consideration credit ($125,000 clerkship bonus) and two years as two years of compensation credit and one year of partnership credit ($150,000), except that a U.S. Supreme Court year counts two years for all purposes. There is no minimum billable-hours requirement on that system.
  • The published exception is real. Katten’s 4 June 2026 match, as listed on the Above the Law scorecard, stops the senior rung at $440,000 for class of 2019+. A lateral comparing two “market” letters is comparing two letters, not one scale.
  • Promotion versus a move. This page prices the title. The question of whether to wait for partnership or leave is the promotion-track guide, not this table.

A general counsel matching this experience band is buying Senior Attorney or Associate General Counsel cash, not a class year.

  • A different survey. ACC / Empsight, data effective 1 March 2025, maps Attorney to Senior Attorney to Expert Attorney / Managing Attorney to Associate General Counsel to deputy GC to GC/CLO. It does not contain a “senior associate” row. Prior law-firm experience added 5 percent to both base and total cash for Senior Attorneys in that survey.
  • Budgets tightened on the company side. Thomson Reuters, writing for in-house readers on 11 February 2026, recorded Net Spend Anticipation among general counsel at pandemic-era lows: in the third quarter of 2025 only 13 percent of departments anticipated spend increases versus 22 percent anticipating decreases. That is a budget read, not a 2026 hours series, and it is why a head of legal who writes lockstep onto an in-house requisition collides with finance.
  • The company-side files. Inside the New York associate book over three years, five of 33 closed searches were in-house Senior Attorney or Senior Counsel seats priced against this experience band. They are the company side of the same title. They are not lockstep.

04 The fork

Counsel and nonequity sit one desk over, not on the same ladder.

The absorbing tier for a lockstep senior who is not made equity is already visible in 2025 partnership books and in 2026 bonus memos.

David Lat, writing on 30 April 2026 about The American Lawyer’s 2026 Am Law 100 (calendar-year 2025), recorded attorney headcount of 128,868, up 4 percent against 7.7 percent growth in 2024; nonequity-partner ranks up almost 7 percent; equity-partner ranks up 2 percent; profits per equity partner $3.59 million, up 14.0 percent; aggregate gross revenue $178.95 billion, up 13.0 percent. Law.com / The American Lawyer, on 14 April 2026, recorded Average Compensation–All Partners up 11.6 percent in 2025, with 89 of 100 firms posting CAP increases. The Daily Report / Law.com, on 2 July 2026, put the 2025 equity–nonequity average-compensation gap at $2.137 million at Am Law 100 firms and $600,000 at Second Hundred firms. None of those figures is a counsel salary. They are why the fork exists: equity is the scarce slot; nonequity is the absorbing tier.

A head of talent at an Am Law 100 New York office told us the class-of-2018 conversation is now a special-counsel conversation “unless the practice chair is already fighting for an equity slot.” That is testimony about the title, not a published nonequity scale. A national nonequity average in dollars is not on this page; search-firm partner surveys are not a source we will use. A general counsel matching lockstep is buying a different instrument.

The counsel desks that sit inside the same Am Law firms are often the firm’s own Office of the General Counsel or Knowledge Management, not the client-facing lockstep. Latham & Watkins, whose 2025 gross revenue The American Lawyer put at $8.300 billion, posted a Senior Assistant General Counsel – Employment Litigation role (job code 6916, last updated 7 April 2025) in OGC, reporting to a Deputy General Counsel – Employment, with a minimum of eight years’ employment litigation in a large firm or top employment boutique. An OGC Counsel – Conflicts & Ethics posting (job code 6908, last updated February 2026) asked for a J.D., an active bar, and three years in practice or on a conflicts team. A Senior KM Counsel posting (job code 8201, last updated August 2026) asked for eight years as a practicing attorney at a leading international firm plus ten years’ management. Those are measured postings of counsel titles at an Am Law lockstep payer. They are the fork a general counsel is actually bidding against when the “senior associate” on the other side of the table has already left the class-year ladder.

ABA Formal Opinion 512 (29 July 2024) is why some of those counsel desks exist: managerial lawyers must set policies on generative AI; supervisory lawyers must train subordinates; hourly billing is actual time, not pre-AI hours. The Knowledge Management and AI-governance counsel titles are a technology-policy driver, not a lockstep hiring spike. They still absorb seniors who are no longer on class year.

Public title, employer type and credential gate for seats that sit on the senior-associate perimeter. Landscape postings and published systems, not a salary scale. No lawyer names.

Davis Polk’s 1 July 2026 partner class — eight elections, names omitted — still ran through M&A and corporate, real estate and digital infrastructure, civil litigation, finance and infrastructure, PE M&A, fund finance, capital markets and investment management. Those are the lockstep desks that still promote. The OGC and KM rows above are the desks that do not.

A general counsel matching lockstep is buying a different instrument.
On matching lockstep
05 What funds it

Two demand machines, one talent-cost event.

Mega-deal capital and public-law shock do not move together. Neither writes the lockstep table. Both decide whether the class-of-2018 seat is still a busy one.

Wells Fargo CIB’s M&A Market Pulse (January 2026), sourcing LSEG / PitchBook as of 31 December 2025, put U.S. announced M&A at $2.3 trillion in 2025, up 57 percent year on year, the second-most-active year after 2021, on 12,007 deals, down 11 percent. Deals exceeding $5 billion accounted for 59 percent of volume. U.S. sponsor activity was $1.2 trillion, up 70 percent, on 6,229 deals, down 10 percent. LSEG, on 12 August 2026, put U.S. target announced M&A at $1.69 trillion in January–July 2026, the strongest opening seven months on record for U.S. targets. That is concentrated mandate work for corporate M&A, private equity, energy and technology seniors. It is not a broad associate hiring wave, and it is not a headcount this page will invent from deal value.

Pirical’s private-equity ranking dated 14 April 2026, comparing January 2023 and January 2026 snapshots, recorded one Am Law 1 platform’s PE-adjacent headcount moving from 727 to 778, about 7 percent, against 5,024 publicly tracked PE-adjacent matters. The largest documented expansion in that set was 398 to 605 lawyers, about 52 percent, at a New York Am Law partnership, net 79 laterals (149 joiners / 70 leavers). Fund formation rose 7 percent; equity capital markets fell 6 percent. The 2023–26 build was PE and funds seniors. ECM seniors already contracted. Do not convert those stocks into a 2026 senior-associate census.

The FTC and the Antitrust Division, in the Hart-Scott-Rodino Annual Report for FY2025 (year ended 30 September 2025; press release 2 July 2026), recorded 2,006 notifications, with about 31.8 percent valued over $1 billion, 41 Second Requests (20 FTC, 21 Antitrust Division) and 18 public first enforcement actions. The expanded HSR form that had been in force since 10 February 2025 was vacated by the Eastern District of Texas on 12 February 2026; on 19 March 2026 the Fifth Circuit denied a stay, so the pre-2025 form is again the mandatory filing (FTC Premerger Notification Program notice). Debevoise, on 20 March 2026, wrote that the expanded 2025 disclosure requirements are no longer mandatory. That cuts form burden on deal teams. It does not collapse mega-deal Second-Request or merger-litigation work, and it is not a headcount cut.

The other machine is public law. The presidential hiring-freeze memorandum of 20 January 2025 (Federal Register 28 January 2025) froze federal civilian hiring, with exemptions for military personnel and positions related to immigration enforcement, national security or public safety. Reuters reported on 23 January 2025 that the Department of Justice rescinded Honors offers, attributing the move to that freeze. NALP’s Class of 2025 Selected Findings measured the follow-through: federal government jobs excluding judicial clerkships fell 37.0 percent, from nearly 1,100 Class of 2024 graduates to approximately 690 Class of 2025 graduates; Honors positions fell from 317 to 50. The freeze’s immigration exemption did not preserve Honors volume. A general counsel who still treats government as a cheap, high-volume parallel hire for this experience band is reading a 2024 pipeline.

Loper Bright Enterprises v. Raimondo, decided 28 June 2024, overruled Chevron: courts may not defer to an agency interpretation simply because a statute is ambiguous. That is still a 2026 driver for regulatory, administrative and appellate seniors; the opinion has no sunset. Learning Resources, Inc. v. Trump, decided 20 February 2026, held that IEEPA does not authorize presidential tariffs. CBP’s CAPE refund process for IEEPA duties (page last modified 2 September 2026) is the administrative follow-through. That is trade, CIT and customs work — a separate senior-associate and counsel practice, not lockstep M&A demand.

The Federal Open Market Committee, at its 16–17 June 2026 meeting, maintained the federal-funds target at 3½ to 3¾ percent. Credit is still selective for leveraged-finance, fund-finance and PE M&A seniors. Administrative Office of the U.S. Courts, Judicial Business 2025 (year ended 30 September 2025): district combined filings 382,692, up 6 percent; civil 303,563, up 4 percent; S.D.N.Y. civil filings 11,109. Bankruptcy petitions rose 11 percent; chapter 11 filings fell 1 percent. Do not staff a restructuring senior from the bankruptcy headline.

Thomson Reuters’ 2026 State of the U.S. Legal Market (January 2026) attributed 2025 demand to tariffs, regulatory shock and geoeconomics: weekday-adjusted demand averaged 2.5 percent over 2025; full-year average-firm demand up 1.9 percent; Am Law 100 “couldn’t crack 2 percent” while midsize firms approached 5 percent in the latter half of 2025. Worked rates rose 7.3 percent; direct spending on lawyer compensation rose 8.2 percent; per-lawyer spending on associates rose 3.8 percent; lawyer FTE rose 2.9 percent; associate realization sat at 85.6 percent. The lockstep raise is paid from that rate and profit growth. The general counsel matching it is paying from the spend squeeze in the same report.

New York’s credential gate is not a 2026 pay driver, but it still sits under every lockstep offer in the reference city. The New York State Board of Law Examiners requires a UBE passing score of 266, plus NYLC, NYLE, MPRE and 50 hours of pro bono; 2024 volume was 16,574 applications processed and 14,354 examined. The Court of Appeals announced that NextGen replaces the UBE from July 2028; New York will not accept NextGen transfer scores from exams before that date (BOLE press release, 8 January 2026). Arizona’s 147 active alternative business structures as of 30 June 2025 are a different buyer and a different credential; they are not a New York lockstep hiring driver, and this page does not explain that regime.

NALP eighth-year median base by firm size, as of 1 January 2025. The matching-firm lockstep sits above every row; this chart is the rest of the market, not the June 2026 scale.

06 How to price it

Price the instrument, then write the requisition.

The expensive mistake is a general counsel who writes lockstep onto an in-house band, or a practice chair who writes senior associate onto a counsel desk.

Of 33 closed New York associate searches over three years, 19 were lockstep class-year seats in years 6–8, 9 were counsel, special counsel or Office-of-the-General-Counsel counsel, and 5 were in-house Senior Attorney or Senior Counsel matches. Stay-put counter-offers hit 37 percent of that book; the median signature was 11 working days. The number that does not flatter us sits inside the counsel slice: four of those nine counsel files opened as “senior associate” and had to be rewritten before a first offer. We ran the first weeks of those searches against the client’s class-year brief, and only later pushed the OGC, knowledge-management and special-counsel profiles the title on the requisition had told us not to call.

An Am Law 100 New York corporate group opened an eighth-year seat in the summer of 2026 against the new lockstep. In week three the practice chair converted the file to special counsel — same summer-bonus rung, different title, no equity clock. The first accepted offer drew a stay-put counter-offer on day 8; the candidate signed on day 11, matching the New York associate median. Time-to-fill was nine weeks, inside the 6-to-12-week band. The firm kept its lockstep associates. It did not pretend the converted seat was still a class year.

A PE-backed healthcare platform asked its head of legal to hire a “senior associate” into the company against lockstep cash. Finance had approved Senior Attorney total cash. We rewrote the brief in week two around the ACC title and the in-house file — contracting, healthcare operations, a panel of outside firms — not class year. The seat filled in eight weeks. The company did not match $455,000. It matched the instrument it could actually pay.

An Am Law 50 Office of the General Counsel opened a conflicts-and-ethics counsel search as a senior-associate requisition. We spent five weeks in associate outreach. The rewrite named the three-year conflicts gate and the OCG work. The seat filled in 14 weeks, outside the typical 6-to-12-week New York associate band, because the first brief was the wrong title. That delay is on the search as well as on the brief.

The lockstep eighth-year base of $455,000, effective 1 July 2026, is almost twice the ACC Senior Attorney median total cash of $228,000 as of 1 March 2025. That ratio is the matching problem in one line: a general counsel who needs the experience band cannot buy the lockstep instrument, and a senior associate who reads the in-house number as a lockstep cut is comparing two surveys. The derived spread does not make either figure wrong. It tells you which conversation you are in.

BLS Occupational Employment and Wage Statistics for May 2025 put the mean annual wage for lawyers (SOC 23-1011) at $185,840 on employment of 754,500. That is every covered-establishment lawyer, not a senior associate, and it is a mean, not a median. The ABA’s 8 December 2025 news release put resident active lawyers at 1,374,720 in 2025, with New York the largest state count at 190,015. Those census figures size the licensed pool. They do not price this title.

Senior associate pay: what both readers ask

What is a senior associate salary in 2026?

On the lockstep that took effect 1 July 2026, sixth- through eighth-year bases sit at $410,000, $440,000 and $455,000. That is class-year pay at matching firms, not a national median and not counsel or nonequity pay. NALP’s 1 January 2025 eighth-year median was $330,000 across 242 offices. A U.S. in-house Senior Attorney median total cash was $228,000 as of 1 March 2025 (ACC). Do not add the 2025 Cravath year-end to the July 2026 bases as if it were a 2026 total; 2026 year-end bonuses were not announced as of 11 September 2026.

Is the NALP median the same instrument as lockstep?

No. NALP’s 1 January 2025 eighth-year median was $330,000 across 242 offices, and $375,000 at firms of 701 or more lawyers. The survey predates the 2 June 2026 raise, covers offices of every size, and is an office-reported average, not a matching-firm scale. The reported eighth-year range ran from $75,000 to $435,000.

What does a general counsel pay to match a senior associate?

A U.S. in-house Senior Attorney median total cash was $228,000 as of 1 March 2025 (ACC / Empsight, 1,632 respondents), with Associate General Counsel at $294,000. That is a different title ladder and a different cash instrument from lockstep. Across 33 closed New York associate searches over three years, five were in-house Senior Attorney or Senior Counsel matches — every one of them priced below the lockstep eighth-year base.

What is the counsel and nonequity fork next to lockstep?

Am Law 100 nonequity ranks grew almost 7 percent in 2025 against 2 percent equity growth (David Lat, 30 April 2026, on The American Lawyer’s 2026 rankings). On 27 July 2026 the first-mover lockstep firm put special counsel on the same $25,000 summer bonus as class of 2018+. The equity–nonequity average-compensation gap at Am Law 100 firms was $2.137 million for 2025 (Law.com / Daily Report, 2 July 2026).

How long does a New York senior-associate search take, and what goes wrong?

Budget 6 to 12 weeks. Over the trailing three years we closed 33 New York associate searches at a 93 percent completion rate; counter-offers hit 37 percent and the median offer-to-acceptance window was 11 working days. The failure mode is the title: four of nine counsel or Office-of-the-General-Counsel files in that book opened as “senior associate” and had to be rewritten before a first offer.

Can 2025 bonuses be added to 2026 lockstep bases?

Not as a 2026 total. Cravath’s 18 November 2025 year-end still caps at $115,000 for the class of 2018, with a $25,000 special; 2026 year-end figures were not announced as of 11 September 2026. Biglaw Investor’s compiled 2026 “totals” mix the July bases with last year’s bonus grid and say so on the page.

Lockstep bases are the June 2026 first-mover scale as reported by Bloomberg Law and compiled by Biglaw Investor. NALP medians are office-reported as of 1 January 2025. In-house cash is the ACC 2025 title ladder, effective 1 March 2025. Public-sector figures are OPM and DOJ tables. Am Law 100 partnership figures are calendar-year 2025 financials published in April and July 2026. M&A dollars are announced value, not law-firm revenue.

Sartori & Partners runs a continuous research program over nearly 1.5 million lawyer profiles mapped globally, with quarterly market surveys since 2019. The New York findings on this page come from that program’s city book and from the mandate telemetry cited above. For the class-year ladder this page does not restage, see the 2026 BigLaw associate salary scale. For the company-side map, see in-house counsel salary 2026 and general counsel salary 2026. For how private-practice and in-house cash sit on the same career, see the private-practice versus in-house salary guide.
